A vacant underwriting role can affect far more than a team’s workload. It can slow referrals, weaken broker responsiveness, constrain product development and leave profitable growth opportunities sitting on the table. A specialist **underwriting search** is designed to address that commercial reality, not simply produce a stack of CVs.

For insurers, underwriting agencies and specialist MGAs, the strongest appointment is rarely the person with the broadest insurance background. It is the professional whose authority level, product experience, broker relationships, appetite discipline and leadership capability match the organisation’s next stage of growth.

## Why underwriting hiring requires a specialist search

Underwriting is a technical discipline, but technical knowledge alone does not make a successful underwriter. A candidate may understand policy wordings and rating methodology yet be poorly suited to a distribution-led agency model. Equally, a highly regarded portfolio underwriter may not have the appetite, authority or commercial instinct to build a new product line.

This is why a generic recruitment process often falls short. Keyword matching can identify people who have held an underwriting title. It cannot reliably distinguish between an underwriter who has managed a mature, tightly controlled portfolio and one who has built broker support, negotiated capacity and shaped an underwriting strategy from the ground up.

The Australian and New Zealand insurance markets are relationship-led and relatively concentrated. Many high-performing underwriters are not active applicants. They are performing well in secure roles, trusted by their brokers and selective about the circumstances under which they would consider a move. Reaching this market requires credibility, discretion and a clear understanding of what the opportunity genuinely offers.

## What a strong underwriting search assesses

The brief should go beyond a position description. Before approaching the market, employers need clarity on the capability that will make a difference over the next 12 to 24 months.

### Technical fit and delegated authority

The first question is whether the candidate can underwrite the risks the business writes, at the authority level required. Product-line familiarity matters, whether the portfolio sits in property, liability, financial lines, professional risks, accident and health, marine, motor, construction, casualty or a specialist niche.

However, product labels can conceal meaningful differences. Two liability underwriters may work with entirely different risk profiles, referral structures, claims feedback loops and pricing levers. A considered search examines the nature of the book, average premium, exposure profile, aggregation issues and the candidate’s real decision-making authority.

### Commercial judgement and distribution credibility

Underwriters operate at the meeting point of risk selection and revenue. The right hire needs to protect underwriting discipline while helping the business win sustainable, appropriately priced business.

That often means understanding how a candidate works with broker partners. Are they known for being accessible and decisive? Can they explain appetite clearly? Do they bring useful distribution relationships, or do they have the credibility to develop them? In agency environments especially, an underwriter’s ability to earn broker confidence can materially influence submission flow and retention.

Relationship capital should be assessed carefully. It is not a promise that business will transfer from one employer to another, nor should it be treated that way. It is evidence of market standing, service reputation and the ability to have productive commercial conversations from day one.

### Portfolio ownership and analytical discipline

Senior underwriting appointments require evidence of portfolio thinking. This includes the ability to interpret loss trends, monitor rate adequacy, identify claims drivers and act when a book begins to drift outside appetite.

The strongest candidates can discuss results in commercial terms. They understand the connection between underwriting decisions, reinsurance structures, capacity requirements, broker behaviour and claims outcomes. They can also explain when growth should be slowed or declined - an essential quality when softening conditions encourage short-term volume decisions.

### Leadership, governance and market maturity

For underwriting manager, head of underwriting and executive appointments, leadership style is as important as individual production. The role may involve coaching less experienced underwriters, setting referral protocols, improving audit outcomes or bringing consistency to a decentralised team.

Governance experience also deserves close attention. Depending on the business model, this may include delegated underwriting authority arrangements, binder compliance, audit preparation, documentation standards, risk registers and engagement with capacity providers. The detail varies by organisation, but the underlying requirement is consistent: the appointee must understand that commercial autonomy operates within clear controls.

## Defining the brief before approaching candidates

A successful search begins with an honest discussion about the role rather than a recycled job advertisement. Employers should be able to articulate why the position exists, what success looks like, and which elements of the proposition are genuinely differentiated.

Is the business seeking someone to inherit a profitable book, remediate an underperforming portfolio, establish a new underwriting capability or prepare for succession? Each scenario calls for a different candidate profile. A technically cautious portfolio custodian may be ideal for one mandate and entirely wrong for a greenfield underwriting agency opportunity.

The employment proposition needs the same discipline. Salary matters, but experienced underwriters also assess authority, product quality, operational support, capacity security, leadership access and the ability to influence decisions. For some, equity, a long-term incentive or a pathway to building a specialist business may be relevant. For others, the attraction is a better portfolio, a more credible market position or a leadership role with proper mandate.

A vague brief creates a vague market response. Clear priorities allow a search partner to test the opportunity properly and provide useful feedback if expectations on experience, location, remuneration or timing do not align with available talent.

## The value of discreet market engagement

Confidentiality is often central to underwriting recruitment. An incumbent may still be in place, a new product strategy may not be public, or a business may be considering a senior appointment ahead of a transaction, succession plan or capacity discussion.

A discreet search protects the client’s position while allowing candidates to consider an opportunity professionally. It also improves the quality of conversations. Passive candidates are more likely to engage when the approach is informed, relevant and handled by someone who understands their product class, career history and place in the market.

That does not mean every search should be entirely confidential. A visible campaign can be useful when a business wants to signal growth, attract emerging talent or build a broader talent pipeline. The appropriate approach depends on the seniority of the role, market sensitivity and the strength of the employer brand.

## Common mistakes that delay the right appointment

The most costly error is treating underwriting recruitment as a race to fill a seat. Speed matters when workload is building, but an unsuitable hire can create referral bottlenecks, frustrate brokers and place pressure on the rest of the team.

Another mistake is over-specifying direct product experience. For highly technical or niche portfolios, exact experience may be essential. In adjacent classes, however, a candidate’s underwriting judgement, broker capability and ability to learn a new product may be more valuable than a perfect label match. The answer depends on the complexity of the risk, the level of support available and the urgency of the mandate.

Employers can also underestimate the importance of process. Senior candidates expect timely communication, informed interviews and clear decision-making. A slow or poorly coordinated process sends a message about leadership and operational culture, particularly when the candidate has other credible options.

## Building a stronger long-term underwriting bench

The best hiring outcomes do not begin only when a resignation lands.
