A technically sound underwriting CV can still fall short if it does not show how the candidate makes decisions when the risk sits outside the appetite guide. The top underwriting skills employers seek are increasingly defined by that commercial judgement: the ability to assess a risk, protect portfolio performance, work productively with brokers and maintain disciplined governance.

For insurers and underwriting agencies, hiring an underwriter is not simply about filling a desk. The appointment affects rate adequacy, retention, distribution relationships, delegated authority controls and the quality of the book over time. For candidates, that means product knowledge remains essential, but it is no longer enough on its own.

## Top underwriting skills employers seek in a changing market

The most valuable underwriters combine technical credibility with an understanding of where profit is created or lost. The weighting of each capability depends on the role. A specialist property underwriter, for example, may need deeper exposure management and catastrophe awareness, while a financial lines underwriter may be assessed more heavily on contract review, broker negotiation and emerging liability trends.

Across commercial and general insurance markets, however, several capabilities consistently separate a competent underwriter from a hire who can add value quickly.

### Risk selection and technical judgement

Risk selection is the foundation of the profession, yet employers are looking beyond someone who can follow a rating tool. They want underwriters who can explain why a risk fits the appetite, identify the assumptions supporting the decision and recognise when a referral is warranted.

This requires a practical command of policy wordings, exclusions, endorsements, sums insured, claims drivers and relevant regulatory requirements. It also requires context. A risk may appear acceptable based on turnover, occupancy or prior claims history, but exposure can change materially depending on contractual obligations, supply chain concentration, location, risk management controls or the insured's growth plans.

Strong candidates communicate their reasoning clearly. Rather than saying they have authority up to a particular limit, they can describe the nature of risks they have assessed, the referral decisions they have made and the factors that influenced their position. That gives a hiring manager a clearer view of judgement than a generic statement about underwriting volume.

### Pricing discipline and portfolio awareness

Employers need underwriters who understand that a desirable account is not always a profitable account. Growth targets matter, particularly in competitive markets, but disciplined pricing and terms are what protect the portfolio when conditions deteriorate.

Portfolio awareness means seeing beyond the individual submission. An underwriter should understand how new business affects concentration by industry, geography, occupancy, limit profile or distribution channel. They should be alert to adverse selection, deteriorating loss ratios and renewal books that appear healthy on premium volume but are underperforming on rate or claims experience.

The exact level of ownership varies. A junior underwriter may contribute quality data and escalate emerging concerns. A senior underwriter or portfolio manager may be expected to analyse performance, recommend appetite changes and influence capacity deployment. In either case, employers value people who can link daily underwriting decisions to the broader result.

### Broker engagement and distribution capability

In the Australian and New Zealand intermediary markets, broker relationships are commercially material. Underwriters who are responsive, credible and consistent make it easier for brokers to place business with confidence. That does not mean accepting every difficult risk to win favour. It means giving brokers a clear answer, asking intelligent questions and finding workable structures where the risk is within appetite.

Employers often look for evidence that an underwriter can manage a broker panel, identify productive relationships and develop new business without compromising standards. This may involve attending broker meetings, presenting appetite updates, discussing renewal strategy or providing constructive feedback on declined submissions.

The trade-off is important. A highly relationship-driven underwriter who consistently writes marginal business creates a different problem to a technically conservative underwriter who is difficult to access and loses viable opportunities. The strongest performers can hold both positions: commercially available to the market and firm on the conditions required to write sustainable business.

### Data fluency without losing underwriting judgement

Data and underwriting platforms are changing how risks are triaged, rated and monitored. Employers increasingly expect underwriters to be comfortable using management information, exposure data, claims trends and workflow systems rather than relying solely on experience or instinct.

Data fluency does not require every underwriter to be a modeller or analyst. It does mean being able to interrogate the information in front of them. An underwriter should notice when a rating output does not reflect the real exposure, question incomplete submission data and use portfolio reporting to support a recommendation.

This is especially relevant where insurers and agencies are investing in automation. Straightforward risks may move through digital pathways, leaving underwriters to deal with more complex, unusual or poorly presented submissions. In that environment, technical judgement becomes more valuable, not less. The system can improve speed and consistency, but it cannot replace an underwriter who understands the limits of the data.

### Governance, compliance and delegated authority discipline

Underwriting is exercised within a controlled environment. Employers need confidence that a candidate understands underwriting authorities, referral protocols, file quality, sanctions requirements, disclosure obligations and the significance of accurate documentation.

For delegated authority businesses, the standard is particularly high. Underwriters may be managing capacity on behalf of an insurer, meaning a lapse in authority compliance can affect the agency relationship as well as the individual account. Clear audit trails, appropriate approvals and disciplined use of binding authority are commercial necessities, not administrative tasks.

Candidates should be ready to speak about the governance framework in which they have operated. Relevant examples include managing referrals, identifying issues during file reviews, supporting audits, improving documentation standards or handling a risk where the right decision was to decline or refer despite pressure to bind.

### Claims insight and whole-of-risk thinking

The best underwriters do not work in isolation from claims. They use claims information to test assumptions, understand loss causes and improve terms, conditions or risk management requirements at renewal.

Expect discussion around a difficult risk, a pricing or renewal negotiation, a referral decision, a broker relationship or a portfolio issue that required action. Senior appointments may also involve questions about team leadership, authority frameworks, capacity relationships and the commercial plan for a portfolio.

Candidates who prepare specific examples have a considerable advantage. A useful example sets out the risk, the information available, the decision made, the stakeholders involved and the outcome. Where possible, it should show measurable impact: improved retention in a target segment, stronger rate adequacy, reduced turnaround times, better referral quality or a more disciplined renewal position.

Employers should take the same evidence-based approach. Product experience and premium responsibility are useful indicators, but they should be tested against the complexity of the book, level of authority, distribution model and actual decision-making scope. A candidate who managed a large transaction volume may be ideal for one role, while another business needs a technically deeper underwriter with fewer but more complex risks.
