A legal role can sit open for weeks without looking urgent on paper, then suddenly start costing the business in workflow, supervision pressure and client response times. That is usually the point when employers start asking how to fill legal vacancies properly, not just quickly. In legal recruitment, speed matters, but accuracy matters more.

The challenge is that most legal vacancies are not hard to fill simply because talent is scarce. They are hard to fill because the brief is unclear, the process is too slow, or the employer is fishing in the same visible candidate pool as everyone else. ## How to fill legal vacancies without weakening the shortlist

The first step is to define what the role must deliver commercially. Too many hiring briefs are built around a recycled position description rather than the practical gap in the team. If a firm needs a 3-5 PAE lawyer to manage recoveries, coverage disputes or defendant insurance matters, that should be clear from the outset. If the actual issue is stakeholder management, file ownership or technical reporting to insurer clients, that needs to be articulated just as clearly.

When employers are vague, the market responds with vague interest. Good candidates want to know what they are walking into - the quality of files, the supervision structure, the type of clients, the expected billables or performance measures, and whether the role offers progression. It needs to explain the technical scope of the work, the level of experience genuinely required, the reporting line, and the commercial reason the role exists. There is usually more than one reason. Salary mismatch is the obvious one, but it is rarely the only issue. The process itself is often the bigger problem. Legal candidates with relevant experience are typically engaged in current roles and selective about moving. If interview stages are spread across two or three weeks, approvals drag, or feedback is non-committal, the best applicants will move elsewhere or lose confidence. Delay is read as indecision.

Market positioning matters as well. A law firm may believe its brand is enough to attract applicants, but experienced legal professionals weigh culture, leadership quality, flexibility, file mix and long-term career value just as heavily. In-house teams face a similar issue. A role may sound attractive internally, yet appear narrow or under-scoped to private practice candidates unless it is framed properly.

### The hidden cost of over-specifying the role

It is sensible to define must-have experience, but many employers confuse precision with rigidity. If the requirement list is too narrow, the pool contracts unnecessarily. A candidate with strong defendant insurance experience may transition well into a broader disputes role. A lawyer from private practice may suit an in-house legal function if they have handled the right stakeholders and subject matter.

The question is not whether every candidate has done the exact job before. It is whether they can add value quickly, operate in the right environment and grow into the mandate. Businesses that understand this tend to fill vacancies faster and with better long-term outcomes.

## How to fill legal vacancies through better market access

Advertising alone will not reliably solve specialist legal hiring. It can support a process, but it rarely reaches the full market. Many of the most relevant candidates are passive. They are performing well, not actively applying, and only open to a move if the opportunity is credible and well-matched.

Interview structure should be equally clear. Decide who meets candidates, what each stage is assessing and how quickly decisions will be made. ## Salary, timing and flexibility are not side issues

Salary still matters because the legal market is transparent enough that most candidates have a fair sense of their value. Underpaying does not only reduce response rates. It can also affect perceived quality of the role, leadership and future progression.

Timing matters because top candidates are often managing multiple conversations. A business that takes too long to shortlist, interview and offer is usually not beaten by a better brand. It is beaten by a clearer and faster process.

Flexibility has become more nuanced than a simple hybrid promise. Candidates want to understand how the arrangement works in practice, whether senior lawyers are accessible, how teams collaborate and whether flexibility is trusted or merely tolerated. Employers who speak plainly about this tend to attract better-aligned applicants.

They can pressure-test the brief, benchmark compensation, identify where compromise is sensible and present the role credibly to a targeted audience.
