# Broker Account Executive Recruitment That Works

A broker account executive who can retain a complex commercial portfolio, earn client confidence and support new business activity is not a routine hire. Effective broker account executive recruitment requires more than matching someone to a premium band or product class. It requires a clear view of the book, the servicing model, the internal broking team and the commercial outcomes expected from the role.

For brokerages, the cost of getting this appointment wrong extends beyond recruitment fees and onboarding time. It can affect client continuity, account manager workload, insurer relationships and revenue retention. For candidates, a move that appears attractive on title or salary can become difficult if the portfolio lacks support, the client expectations are unclear or the role has been positioned as an account executive role when it is, in practice, a new business position.

## Why broker account executive recruitment is different

The account executive sits at the centre of the client relationship. In a commercial broking environment, they are often responsible for advising clients on programme structure, negotiating with insurers and underwriting agencies, managing renewals, identifying coverage gaps and coordinating the internal team delivering the service.

That responsibility means technical capability matters, but it is only part of the assessment. A capable professional must also understand the commercial context of the client base. A portfolio of SME trades clients has different servicing demands from a mid-market manufacturing book, a professional risks portfolio or a specialist construction, property or transport practice.

The strongest candidates are rarely defined by one metric. Gross written premium, revenue and book size are useful reference points, but they do not explain the quality of a relationship, the complexity of placement work or how much support sits behind the account executive. A professional overseeing a $1 million revenue portfolio with dedicated claims, placement and broking support may be operating in a very different role from someone personally handling every client interaction across a smaller but highly technical book.

## Start with the commercial brief, not the job description

Many recruitment processes begin with a familiar position description: manage a portfolio, maintain insurer relationships, achieve retention targets and identify cross-sell opportunities. Those responsibilities are valid, but they do not provide enough direction to identify the right person.

A stronger hiring brief defines what needs to change or be protected. Is the appointment intended to stabilise a portfolio after an acquisition? Is there a senior broker nearing retirement? Does the business need greater capability in a particular industry vertical? Or is the role designed to release a producer from day-to-day servicing so they can focus on growth?

Those scenarios call for different candidate profiles. A relationship-led account executive with exceptional renewal discipline may be the right choice for a mature portfolio with sensitive client relationships. A commercially assertive broker with demonstrated business development capability may be more appropriate where a brokerage wants to grow share of wallet within existing accounts. Neither profile is inherently better. The issue is whether the appointment matches the commercial requirement.

### Define the portfolio honestly

Candidates with established broking careers will ask direct questions. They will want to know the revenue and premium profile, average account size, major industries, retention history, claims exposure, insurer panel and the support available from assistants, account managers, placement specialists and claims teams.

Ambiguity in these areas can damage a process quickly. If a role is presented as an executive-level relationship position but the successful candidate will be expected to quote, process endorsements, chase debtor balances and manage a substantial administrative burden, the market will recognise the mismatch.

Be specific about what the person owns and what the business supports. This is particularly important for brokerages operating lean teams, where broad capability can be valuable but workload must remain commercially realistic.

## Assess capability beyond the CV

A CV can show tenure, classes of business and previous employers. It cannot reliably demonstrate whether a broker has built trusted client relationships, has the judgement to manage difficult renewal conversations or can influence insurer partners when market conditions tighten.

The interview process should test real working judgement. Ask candidates to discuss a difficult renewal, a coverage dispute, a client retention challenge or an instance where market feedback required them to reframe a placement strategy. The detail in their response matters. Strong account executives can explain the issue, the stakeholders involved, their advice to the client and the commercial result without relying on generic language.

It is also worth separating technical knowledge from actual ownership. Some candidates have worked on sophisticated programmes within large broking houses but have been supported by specialist placement teams, claims advocates and senior executives. That experience is still valuable, but it must be understood in context. Others may have personally managed every aspect of a demanding portfolio within a smaller brokerage. The appropriate benchmark depends on the structure of the hiring business.

Reference conversations should explore client stewardship, internal collaboration and reliability under pressure. Retention figures provide useful evidence, but they should be read alongside the circumstances of the book. A high retention rate can reflect excellent relationship management, favourable market conditions, long-standing client loyalty or limited alternative options. Good recruitment assesses the story behind the number.

## The importance of insurer and market relationships

An account executive does not need to arrive with a promise of transferring insurer relationships or client business. In fact, assumptions around portable books can create unnecessary risk and should be approached carefully, particularly where contractual restraints and confidentiality obligations apply.

What does matter is the candidate's standing in the market. Professionals who understand insurer appetite, can present a risk coherently and maintain credible working relationships with underwriters are better placed to deliver sound outcomes for clients. This is especially relevant in hard-to-place risks, where a poorly prepared submission or unrealistic approach to market can affect both pricing and coverage.

For specialist brokerages, sector knowledge can be decisive. An executive experienced in liability and professional risks may not be the best fit for a heavily property, construction or fleet-focused portfolio, even where they are otherwise accomplished. Transferable broking skills are real, but a learning curve should be factored into the hiring plan rather than ignored.

## Structure an offer around the role's real opportunity

Base salary is important, yet experienced account executives assess the full proposition. They will consider the quality of leadership, the stability of the book, decision-making autonomy, claims support, insurer access, technology, career progression and whether the business has a credible growth strategy.

Incentive arrangements need to be clear and achievable. If a bonus is linked to retention, clarify the baseline, measurement period and factors outside the executive's control. If new business generation is expected, distinguish between cross-selling into the existing portfolio and sourcing entirely new clients. These are different activities and should not be treated as interchangeable.

For some appointments, equity pathways, leadership responsibility or an opportunity to build a specialist practice may be more compelling than a higher fixed package. This is particularly relevant where an established broker is considering a move from a larger corporate environment to a growth-focused independent business. The trade-off may involve less infrastructure initially, but greater influence over clients, strategy and future value creation.

## Use a targeted market process

The best account executives are often performing well and are not actively applying for roles. Reaching them requires a credible, discreet approach that explains why the opportunity warrants a conversation. A broad advert may generate applications, but it is unlikely to provide the full market view for a senior or specialist hire.

Targeted recruitment also protects confidentiality where a succession plan, team restructure or portfolio movement is sensitive. It enables the employer to test the market without making premature assumptions about availability, remuneration or the calibre of candidate required.

## Build the conditions for retention from day one

Recruitment does not end at acceptance. A new executive needs enough context to protect relationships, but also enough space to establish their own credibility with clients and colleagues.

The right broker account executive can strengthen retention, improve client advocacy and create capacity for growth. The right appointment begins with an honest commercial brief and a disciplined assessment of the person who will carry it.
