A broking vacancy can look straightforward on paper: a portfolio, a salary range and a job title. In practice, the best hiring channels for brokers depend on far more than reach. The successful hire needs the right technical grounding, insurer relationships, client-facing judgement and appetite for the particular portfolio being managed.

For commercial brokerages, a poor channel choice does more than delay a placement. It can produce high applicant volume without relevant market experience, expose a confidential replacement plan or result in a broker who cannot establish credibility with clients and underwriters. The answer is not to advertise everywhere. It is to use each channel for what it does best.

## Why broker recruitment requires a targeted approach

Insurance broking is relationship-led and highly specialised. A broker may be technically capable but unsuitable for a role because their experience is concentrated in SME business rather than corporate risks, domestic placements rather than multinational programs, or new business development rather than portfolio retention.

The market is also relatively finite. The strongest candidates are often employed, performing well and not actively responding to job advertisements. They may be open to the right move, particularly where there is a clearer career pathway, stronger market support, equity potential or a more aligned client base. Reaching them requires discretion and market intelligence, not just a visible vacancy.

This is particularly relevant when hiring account executives, senior brokers, divisional leaders or producers with established sector capability. A generalist channel may generate applications. It is less likely to identify the person already trusted by the insurers, clients and colleagues your business needs them to influence.

## The best hiring channels for brokers

### Specialist insurance recruitment networks

For experienced broking appointments, [specialist recruitment](https://hookerheijden.com.au/newsinsights) is generally the highest-value channel. A recruiter embedded in the general insurance market can identify candidates beyond active jobseekers, assess the credibility of their technical experience and provide context that a CV cannot show.

This matters when the brief is nuanced. You may need a broker who understands construction, financial lines, property, transport or complex liability exposures. You may need someone with a demonstrated ability to manage a particular premium band, work within a prescribed broking model or develop relationships with key underwriting agencies. A specialist recruiter can distinguish genuine experience from familiar terminology.

The trade-off is that this channel works best when the employer provides a clear, honest brief. Salary alone rarely secures a strong broker. Recruiters need to understand the leadership style, portfolio quality, market access, support team structure, growth expectations and reasons the opportunity is compelling.

### Trusted referrals from the market

Referrals remain a valuable source of broker talent because insurance professionals know who performs well. Former colleagues, insurer contacts, claims partners, legal advisers and industry peers can all provide informed introductions.

The strength of a referral is its context. A trusted source may know whether a broker is technically reliable under pressure, respected by underwriters or effective at retaining difficult clients. These qualities are rarely visible in an application.

However, referrals can narrow the field if they become the only recruitment method. They may favour familiar profiles, reproduce existing networks and create confidentiality risks if a search is discussed too widely. Treat referrals as one part of a planned search, with a consistent assessment process applied to every candidate.

### Direct market mapping and confidential approach

Direct search is particularly effective for senior appointments, succession planning and roles that cannot be advertised openly. It begins with a defined target market: relevant brokerages, portfolios, geographic areas and adjacent talent pools. The objective is not simply to approach competitors. It is to identify people whose experience aligns with the commercial requirements of the role.

A confidential approach can surface brokers who are not looking but would consider a move for a meaningful reason. For example, an experienced account director may be attracted by the chance to lead a specialist practice, build a book with genuine support or transition into a leadership role without losing client engagement.

This channel requires care. Approaches should be professional, discreet and based on a credible opportunity. Generic messages damage employer reputation and rarely attract the calibre of candidate required for senior broking roles.

### Industry associations, events and professional communities

Industry events and professional communities are useful for building a longer-term talent pipeline. They are less effective as an immediate solution to an urgent vacancy, but they provide visibility among professionals who value active participation in the market.

Brokerages that invest in their reputation at industry events can make future hiring easier. Candidates notice which firms develop people, promote technical excellence, support professional accreditation and give emerging brokers meaningful client exposure. Those signals influence whether an approached candidate is prepared to have a conversation.

The limitation is scale and timing. Not every high-performing broker attends events, and a strong professional presence does not replace a structured recruitment process. Use this channel to strengthen market positioning and relationships, then activate targeted search when a specific role arises.

### Job boards and targeted advertising

Job boards remain relevant, particularly for assistant broker, broker support, [junior account executive](https://hookerheijden.com.au/insurance_broking_jobs) and certain regional roles. They provide visibility, support employer brand recognition and can attract candidates who are actively exploring the market.

For more senior appointments, advertising works best as a supporting channel rather than the entire strategy. The advertisement should explain the nature of the portfolio, scope of client contact, technical focus, career pathway and business rationale. A vague request for an "experienced broker" invites unsuitable responses and creates unnecessary screening work.

Targeted advertising can also be useful when an employer wants to widen access to talent from adjacent sectors. Candidates from underwriting, claims or specialist product backgrounds may offer transferable capability, provided the role includes the right training and support. This is a strategic choice, not a substitute for recruiting established broking experience where immediate client ownership is required.

## Match the channel to the role, not the habit

The right recruitment mix changes according to the appointment. A junior broking role may justify advertising, referrals and a focus on transferable insurance experience. A senior commercial broker with a complex portfolio is more likely to require specialist search, direct market mapping and a confidential process.

Growth roles call for another level of analysis. If a brokerage is hiring a producer, the question is not only whether the individual can bring or win business. It is whether the firm has the insurer support, servicing capability, authority structure and leadership commitment needed to convert opportunity into sustainable revenue. The channel should help test those commercial realities, rather than simply produce a candidate list.

Location can also affect the mix. In smaller Australian or New Zealand insurance markets, candidate pools may be particularly interconnected. A broad public campaign can be useful, but it should be balanced with careful confidentiality and direct engagement through trusted market relationships.

## Make every channel work harder

Channel selection cannot compensate for an unclear hiring proposition. Before commencing a search, define the portfolio, reporting line, technical requirements, client responsibilities, remuneration structure and measures of success for the first 12 months. Be realistic about which requirements are essential and which can be developed after appointment.

The selection process should also reflect the seniority of the role. Technical interviews, portfolio discussion and stakeholder meetings are useful, but they should test real capability rather than rely on broad behavioural questions. For a broker, explore how they approach renewal strategy, manage difficult placements, retain key clients and build insurer engagement. For leadership appointments, examine how they develop people, manage risk and create commercial discipline.

Speed matters, but prolonged indecision loses strong candidates. A high-performing broker may be open to a move for a short period before choosing another opportunity or recommitting to their current employer. Clear decision-making, timely feedback and a credible offer process are part of the recruitment strategy.

The strongest broker hires usually come from a disciplined combination of specialist market access, targeted search and a well-articulated opportunity. Hooker & Heijden works within those insurance networks because the right appointment is not defined by who sees an advertisement first, but by who can genuinely strengthen the brokerage and its client relationships.
